The tech industry itself needs cultural reconstruction, not cosmetic diversity initiatives. Salesforce conducts regular pay equity audits and has spent millions closing compensation gaps, demonstrating that measuring disparities is the first step toward eliminating them. Companies like Hugging Face have implemented blind resume reviews and structured interviews to reduce bias in hiring decisions. These practices work precisely because they acknowledge that good intentions aren’t sufficient against deeply embedded patterns of favoritism and pattern matching.

Mentorship and sponsorship matter immensely in careers where informal networks determine who gets opportunities. I’ve watched talented women engineers struggle to access the casual conversations where project assignments get distributed and career advice flows freely. Fei-Fei Li’s AI4ALL program specifically targets underrepresented students for intensive AI education and mentorship, creating networks that persist long after summer programs end. That model recognizes that access to knowledge matters less than access to people who open doors.

The business case for gender diversity in AI development isn’t just ethical window dressing—it’s fundamental to building systems that work for everyone. Research from McKinsey consistently shows that companies with greater gender diversity achieve better financial performance, but in AI the stakes extend beyond profit margins. When developers building facial recognition systems don’t represent the faces those systems will encounter, we get algorithms that can’t recognize darker skin tones. When teams designing healthcare AI lack women’s perspectives, we get diagnostic tools calibrated primarily to male physiology. These aren’t hypothetical concerns but documented failures with real consequences.

Some argue that merit should be the only consideration in hiring and advancement, as if merit exists independent of the systems that produce and recognize it. When I hear that argument, I think about Katherine Johnson calculating trajectories for NASA missions decades before the term artificial intelligence entered common usage. Her brilliance was always there, but institutional barriers prevented it from being recognized and utilized for years. We can’t afford to waste another generation of talent because our definition of merit mirrors historical exclusion.

The path forward demands more than incremental progress reports and aspirational diversity statements. It requires examining who holds power in AI development and deliberately redistributing that power to include perspectives currently shut out. Every technical decision encodes values and assumptions, and right now those values reflect an uncomfortably narrow slice of human experience. As AI systems increasingly shape healthcare, criminal justice, employment, and education, their lack of representative design becomes everyone’s problem. The algorithms making consequential decisions about our lives should reflect the full complexity of the people they affect, not just the demographics of Silicon Valley conference rooms.
